Assédio moral na perspectiva dos bancários: o caso do Banco da Amazônia

Resumo
Este trabalho discute o assédio moral nas instituições bancárias, tomando por base o Banco da Amazônia, principal instituição financeira federal de fomento e promoção do desenvolvimento da região Amazônica. Partindo-se do pressuposto de que o trabalhador bancário é uma das categorias profissionais que mais sofreu com as mudanças decorrentes da reestruturação produtiva, realizou-se um estudo exploratório com o objetivo de identificar como os funcionários do Banco da Amazônia concebem o assédio moral e seus fatores determinantes, e ainda como pensam que as práticas de
assédio repercutem na saúde dos trabalhadores e no ambiente de trabalho. A pesquisa foi desenvolvida em agências do banco em Belém do Pará durante os meses de julho, agosto e setembro de 2010, por meio de entrevistas individuais semiestruturadas, aplicadas a trinta e sete voluntários que exercem diferentes cargos nessas agências. A análise dos dados foi feita pela comparação entre as concepções dos sujeitos e as concepções teóricas atualmente aceitas a respeito dos aspectos
investigados, e levou às seguintes conclusões: (i) o assédio moral, como forma de violência, é um fenômeno reconhecido pelos bancários em seu ambiente de trabalho; (ii) a maioria dos bancários
associa o assédio moral à forma de gestão por pressão, focada em metas, produção e competitividade; (iii) as causas do assédio identificadas estão relacionadas à forma como concebem esse fenômeno: a gestão por pressão e por cumprimento de metas, as regras do mercado, a intensificação do trabalho, a necessidade de controlar corpos e mentes a favor da produção, dos resultados e do lucro, a permissividade, a conivência e a banalização da violência; (iv) entre os danos para a saúde dos trabalhadores decorrentes do assédio, foram referidos a insegurança, a baixa autoestima e as doenças psicossomáticas; entretanto, o mal-estar no ambiente de trabalho ou os custos e prejuízos que o assédio pode acarretar para a organização não constituem o foco da
preocupação dos sujeitos. Os resultados incitam a reflexão de que é necessário abordar o assédio moral em uma perspectiva coletiva, como uma questão organizacional e social, e não apenas como uma questão individual ou psicológica.
This paper aims to discuss harassment in banking institutions, based on Banco da Amazônia, the most important federal financial institution that enhances and promotes the development of the Amazon region. Considering the hypothesis that bank employees are one of the professional categories that suffered most from the changes resulting from productive infrastructure, it was developed an exploratory research to identify how employees of Banco da Amazônia conceive harassment, if they recognize the factors of such practices of harassment and how these practices have repercussions on both the worker’s health and workplace. The research was conducted at bank agencies in Belem from July to September in 2010, through individual semi-structured interviews applied to thirty-seven volunteers exercising different positions in these agencies. The Data analysis was done by the comparison between the informant’s conceptions and the theoretical background currently accepted regarding the aspects here investigated, thus, this analysis led to the following conclusions: (i) harassment as a form of violence is a phenomenon recognized by the bank employees in their work environment, (ii) most workers associate harassment with management by means of pressure focused on goals, production and competitiveness, (iii) the causes of harassment identified by the informants are related to how they conceive this phenomenon: the management by means of pressure and target achievements, market rules, the intensification of work, the need to control minds and bodies for production of results and profit, the permittivity, the conniving and the trivialization of violence, (iv) the informants identify as damages to the worker’s health, caused by harassment, insecurity, low self-esteem, psychosomatic disease. They also conceive illness as something that transcends body; the unease in the workplace or the costs and damages that harassment may cause to the organization of the institution are not the focus of the informants’ concern. The results encourage the reflection on the necessity to deal with harassment in a collective perspective, as an organizational and social issue, not just as individual and psychological one.
